How are poker hands determined?

I understand how the individual hands are ranked (pair, two pair, three of a kind, etc) but how are hands determined when there is a kicker. I'd assume that when I have a pair of Kings with a Jack kicker, I'd beat a hand that has a pair of kings with a 4 kicker, but we end up splitting the pot. Why is this?

And another question regarding this. Why do people that go all in early in the game, sometimes take some of the pot when they have a lesser hand (I have a flush, they have a straight. I still win a large majority of the pot, but they still win some, why?)

For your first question, there needs to be a bit more information to determined why you have a split pot. However, kickers are determined by who has the highest cards. In your situation, it seems like you should have won the pot and not split it, but there might have been something you missed.

For your second question, it probably involves the concept of sidepots. See, you are only allowed to take as much as you bet.

For example, let's say there are 3 players.

Player A has $80
Player B has $100
Player C has $200

Let's say Player B called all in and the other players called it. That means there is $280 in the pot ($100 each from B and C and $80 from A). Because Player A only has $80, the most he can win is $240 ($80 from each player). The remaining $40 is the sidepot. The mainpot of $240 goes to winner of the 3 players. The sidepot of $40 goes to the winner between B and C (because it's their money and not A's).
